Crunchy gear change help!

My 2.0tdi BKD A3 has just over 182,000miles on it I've had a brand new clutch and flywheel put in about 2000miles ago. But after I have been driving around for a bit, mainly gears 1st, Reverse and a little bit 2nd start to get hard and needs some force to put into gear. I've been told I might need gearbox oil?

From cold and gets better when warm ?

From cold its fine, after warm and driven around for about 20+ miles it begins to get crunchy

Not the usual way , but change it
